Truck Driver Cost per Hire Rises 41% as Recruiting Tightens

The cost to hire a truck driver increased 41% year over year and 29% from January through September, according to recruiting data covered by Heavy Duty Trucking on October 29. The available driver pool is also shrinking, creating more competition for qualified applicants even though freight demand has not broadly surged. The pressure is strongest in over-the-road, specialized and other difficult-to-fill positions.

National Transportation Institute data cited in the report estimated that the for-hire driver population fell more than 5% in 2025 and another 1% in early 2026. Separately, 46% of carriers surveyed by Conversion Interactive Agency and People. Data. Analytics. said they had increased driver pay within the previous 90 days. The underlying reports use different samples, so their percentages should not be combined into one industrywide turnover estimate.

Pay rate alone does not determine whether drivers stay. Miles represented 48% of compensation feedback in the third quarter, while pay rate represented 33.4%. Among drivers who voluntarily left, mechanical problems and breakdowns ranked first, followed by uncompetitive pay or a better offer. Equipment, operations, scheduling, communication and whether a job matches the recruiting promise can all affect actual earnings and retention.

Fleets can respond by measuring time from application to contact, cost per completed application, first-90-day turnover, productive miles, breakdown time and payroll accuracy. Job advertisements should state realistic routes, home time and compensation instead of relying on headline mileage rates. Maintenance and dispatch teams belong in the retention plan because unreliable equipment and poor planning reduce driver income. CDL students should compare total weekly earnings, benefits, schedule and equipment support before choosing a carrier. The data suggests that retaining a dependable driver may now be more valuable than repeatedly paying to replace one.
